The New York Times is looking for a creative and talented Senior Platform
Engineer to work as part of the team that builds and maintains the core
software platforms that power our site. As part of our platform team, you
will work with and write the applications and APIs that provide the core
abilities to deliver optimized dynamic and static content components for
consumption by an array of downstream consumers.

* Building software tools and APIs for internal and external consumption
that help other engineers leverage data and functionalities more efficiently

* Optimization engineering for scalability (speed, high availability and

Hello Peter Lutz -

You want to find a new job, but you do not want to leave your company. You
know the job you want to do, but are having a hard time convincing someone
to let you do that job.

When I worked for Rational Software, in order to get greater responsibility,
or a different job, I had to demonstrate that I could do the work required.
Not talk about it, demonstrate it by doing it. I had the same experience at
Lockheed Missiles and Space. This is a very effective approach to changing
jobs within the same company.

The first step is to identify the job you want to do. Go through job
descriptions, or write yourself a one page description of your desired job.
Second, determine what manager you would be working for. This might be your
current manager or someone else. Then, talk to your current manager, and the
new manager, about what you want to do.

The best situation is if your manager is sympathetic and will help you move
into the new position. In this case, schedule a meeting with your manager,
explain what you want to do, and ask your manager to help you work out a
plan for transitioning into the new job. If another manager is involved,
include that manager in the discussions of the transition plan.

To create a transition plan, start with a job description, either from your
Human Resources department or take one of the Business Analyst job
descriptions from my site

Then write a plan to get the education and experience you do not currently
have. This plan might include the need for additional training; getting
experience doing the work of the new position; getting exposure to the right
people who can support you in obtaining the new position; producing papers,
articles, or presentations in the skills or knowledge of the new job; or
training other people in the new skills (to demonstrate that you know them
well enough to train others).

This transition into a new position might take one or two years. As long as
you keep working on the plan, you will eventually achieve your goal. You
should meet with your manager quarterly to make sure that you are doing the
right thing, and to see if the plan needs to change. If another manager is
involved, you should also meet with that person quarterly to report on
progress, refine your plan, and develop a relationship with the new manager.

You may be wondering why your manager would help you move into a new job. I
have found that most managers, and certainly the good ones, really like
helping people better themselves. If you are motivated and hard working,
your manager will probably be pleased to help you work your way into a new
position. If that new position means you will be working for someone else,
your manager may be sad to lose a good employee, but happy for you and your
success.

What if your manager is not sympathetic and will not help you? Then you have
a harder job of working on the transition by yourself. The first step is to
get a copy of the job description of the job you want to do. You can find
this in your Human Resources department or at my site

Then, make yourself a transition plan as I described above. In this
situation, you will have to continue doing your current work to an excellent
level, and also start doing the work of the new job. In your annual or
semi-annual performance review, demonstrate to your manager that you have
done you own job very well, and also that you have been doing the work of
the other position. If the transition plan is lengthy, you can then propose
to your manager that he or she help you complete the transition process. If
you have already learned the new job, then propose to your manager that you
move into the new position. If the new position is working for someone else,
then you can approach the other manager and demonstrate to him or her that
you have been doing the work of the new job. Then propose that you start
working for the new manager.

By taking one of these approaches, in a year or two you will find that you
have the skills you need for the new position. Hopefully, you have the
support of your manager and can move into that new job. If you do not have
the support of your manager, then you can go to his or her manager or your
human resources department and present the case for a job change to them. In
the worst case, you will have obtained the skills you need to look for the
new job outside your company, so the time spent developing your new skills
is not wasted.

Assuming that you are trying to transition into a Business Analyst job, here
are some specific things you can do:

1. Volunteer to take notes at team meetings and distribute those notes to
your team members after the meeting. This demonstrates that you listen well
and can act as a scribe or interviewer.
2. Volunteer to facilitate team meetings, meetings with stakeholders, or
discussion sessions. Be sure you do not participate, but act strictly as a
facilitator.
3. Make friends with a Business Analyst in your company and volunteer to
help with his or her work. Things that a BA might be happy to have help with
include interviews, observations, JAD sessions (the BA could be either
facilitator or scribe and you can take the other role), writing first drafts
of requirements documents, and managing requirements. Be sure you are a
helper and do not try to take over your friend's job! Learn everything you
can from this person.
4. Look for a large project, preferable one that has 2 or more Business
Analysts working on the team. Volunteer to the project manager or the
manager of the BA team to do some information gathering for the Business
Analysts. This is the work of a Starter Project BA. If you do a good job
doing a little work for the project, ask the project manager or the manager
of the BA team if you can come onto the team as a Starter Project BA either
half-time or full-time. Explain that your work will be to support the other
BA's on the team. Let the project manager or the manager of the BA team
negotiate with your manager for your time. Learn everything you can from the
other Business Analysts on the team.

Navigating the Multiple Layers of Interviews

Today, in IT anyway, the job interview has become the interview process,
where applicants may speak with a company three, four or even five times.



Not too long ago, a bit of enthusiasm and a certification or two could get
you a decent IT position. A job glut will do that. In today's economy,
because we're competing with so many more people for a fixed number of jobs,
employers have the luxury to sift through every resume and stage an
agonizingly long interview process. Larger companies, eager to hire the
right person, may ask you to return again and again without covering your
expenses. And, each step up the interview ladder brings greater risk of
failure.

The reason is economics. Companies use multi-layered interviews to avoid the
cost of training. Better to spend time making the decision right the first
time than risk employing the wrong person.

In their book Interview for Success, Caryl and Ron Krannich say "the job
interview is the single most important activity determining whom they
hire... (so) you should spend a disproportionate amount of time preparing."
Today that means being ready for the phone, in-person, video conference, and
group or serial interview.

Phone Interview

Prepare for this just as you would for an in-person session. Dress up, right
down to the hard shoes. Even if you'll be working in a casual environment,
you have to overcome that relaxed feeling of home. There are disadvantages
to talking to an individual or group on speaker phone - such as not being
able to read their faces, or hearing them talk among themselves - but there
are advantages as well. You can consult your resume or notes with buzzwords,
have a pad with some bullet points you want to get in. This will get you to
the...

In Person Interview

This is the most critical interview, where you prove yourself and your skill
set. "Many excellent resumes and phone interviewees don't hold up in the
one-on-one interview," says Robyn Avery, senior recruiter at Children's
Hospital Boston. "In addition to receiving hundreds of applicants for one
position, the candidates that look excellent on paper and sound very
knowledgeable over the phone are not making it through the in-person
interviews and coding/whiteboard questions."

Video Conference

If you're applying at a branch office and you've made it past the local HR
administrator and IT director, the next step may be a sit down with - not at
- the home office. Of course, this is good news: The branch won't want to
waste their directors' time on someone they're not keen on.

Although the technology has vastly improved, video conferencing over IP
doesn't have the immediacy we expect of television. The subtlety of any
conversation is lost and miscommunication can derail the whole process.
Delays can cause you to talk over your interviewer ("I'm sorry, you go."
"No, you go..."

If you can, practice with a friend on Skype. Use a camera on both ends and
you'll quickly get a feel for the awkwardness. During the interview, don't
look at the screen because the timing and delay can be confusing, and you're
already walking a tightrope. Treat the conversation like a phone call, and
look just above the screen. Your viewers won't know the difference.

Serial Interview

A company might condense the interview ladder into one grueling day. This is
where you meet all the vested parties, including your peers, usually in
their offices. The process may last three to four hours as each interviewer
makes their evaluation. The Kranniches suggest treating each serial
interviewer as if it's your first of the day. More than likely the interview
is their first of their day, and you want to appear fresh.

Not all interviewers will necessarily like you, so don't take the positive
energy from the previous interviewer as a sign everyone will feel the same
way. Avoid repeating stories. Although different people are interviewing
you, they'll meet to compare opinions, and if they find you've scripted a
few stories they may conclude you lack experience. After the last session,
be sure to say your goodbyes to everyone, calling them all by name.

Three Steps to Your 2010 Targets ImagePerhaps you set some New Year's goals
but are already finding it difficult to follow them. That's no surprise.
Setting goals is easy-it's sticking to the plan to attain those goals that
is difficult.

There's great reason to set goals (and then follow through on them). Years
ago, studies conducted on Harvard University graduates showed that students
who set career goals earned three times as much income as their peers who
failed to plan. The majority of top producers use written business and
marketing plans, as opposed to less than 10 percent of the lowest-producing
advisors. As J.C. Penney once said, "Give me a stock clerk with a goal and I
will give you a man who will make history. Give me a man without a goal and
I will give you a stock clerk."

But the reality is that it's tough to change. Chances are you're still
pretty much the way you were five years ago, except for the new clothes
you're wearing and your hair style. Recidivism-prisoners going back to
prison within five years of getting out-is a whopping 85 percent nationwide.
The divorce rate for second marriages is significantly higher than it is for
first marriages. Is prison so much fun that felons are dying to go back? Is
divorce more enjoyable the second time around? Of course not! It's just
tough to change. No wonder it's so difficult to make the really important
changes required to achieve our goals.

You can't achieve a goal without changing some aspect of your business or
personal life.

What it takes
There's more to achieving your goals than simply deciding that you will.
Here are three keys to achieving your goals this year.

. Be specific. Years ago, I asked a salesperson I was coaching to
name a goal that would motivate him. He said "to be happy." Then I asked him
how he would know when he achieved that goal. He just shrugged his
shoulders.

Nebulous goals like "happiness" only serve to frustrate us. Varying degrees
of happiness fade in and out daily. I told the salesperson to come up with
three specific achievements that would contribute to his sense of happiness.
He said, "A Mercedes 560 SL, $100,000 in liquid investments, and to be home
at 5 p.m. daily so I can play with my kids." I then asked him to set dates
when he would like to achieve these objectives. When he set dates, the goals
became real.

If you haven't set any goals yet for 2010, make sure the objectives you
establish are very specific. If you have already worked on your business
plan, make sure your goals aren't nebulous. They should be measurable. It
should be easy to visualize exactly what they are and when you want to
achieve them.

. Create short-term and mid-term objectives that tie to long-term
goals. Your primary goals should be long-term tangible dreams with a
timeframe of one to five years. These could be buying a vacation home in
Vail, taking a month-long trip around the world, working only two days a
week and doing charity work. Try to focus on the deeper reasons behind your
numerical or financial goals because those reasons will motivate you more
effectively than an otherwise isolated number.

Now, for each primary long-term goal, work backward and set a mid-term goal
that can be achieved in one month to a year. This could be doubling your
annuity sales from referrals or gaining 15 clients from a new marketing
program with a strategic partner. The mid-term goal objective should be a
stepping stone to hitting the long-term dream.

Finally, work backward once again from the mid-term goal and set short-term
objectives. Short-term objectives are things you want to accomplish today or
this week. For example, you may want to ask three clients for introductions
before you go to lunch today, or complete the mailing for the marketing
program by the end of this week.

This level of specificity really does work. The advisors who are best at
setting objectives work to achieve their goals by the day, and often by the
hour. They do what they said they'd do or they don't allow themselves to go
home. They are committed to and focused on achieving the goals by the date
they want them.

. Keep your goals "top of mind." People are visual creatures. As
children, we put posters or photographs of people we looked up to as
"heroes" on our bedroom walls: Superman, Batman, rock stars and sports
heroes.

We need to do the same thing to visualize our goals: Put a picture, poster,
advertisement or some other tangible reminder of your objective at a spot
you will look at several times during the day to remind you what it is
you're working toward.

Lastly, come to terms with how your priorities may need to change in order
to achieve your goal. H.L. Hunt, the late great Texas oil and ketchup
tycoon, was once asked to reveal the secret of his success. "Decide what you
want," he replied, "but also decide what you will do to get it."

You can't achieve a goal without changing some aspect of your business or
personal life. What are you willing to sacrifice to get what you desire?
